Background and Objective: Job shadowing, as a modern approach to professional development, plays a significant role in enhancing employee competencies and improving human resource retention. The present study aims to examine job shadowing and its role in human resource retention (Case study: Tabriz Refinery).
Methodology: This research is descriptive survey in terms of nature and methodology, and applied in terms of purpose. The statistical population includes 1600 employees of the Tabriz Refinery, and the sample size was determined to be 310 individuals based on Cochran’s formula. A random sampling method was used to select the employees under study. Face validity was used to assess the validity of the data collection instrument, and Cronbach’s alpha coefficient of 0.92 confirmed the reliability of the main variables in the questionnaire. Data analysis was performed using the Kolmogorov–Smirnov test for normality and regression analysis in SPSS software.
Findings: The analysis of hypotheses and the obtained results showed that job shadowing affects the dimensions of human resource retention, including structural, behavioral, contextual, normative, and attitudinal aspects.
Conclusion: Implementing job shadowing programs in the Tabriz Refinery significantly contributes to improving employee skills, increasing motivation, and strengthening organizational commitment. Accordingly, job shadowing can serve as an effective strategy for enhancing human resource retention and reducing turnover in industrial organizations.
